One of the best uses for companions in Mount and Blade: Bannerlord is to assign them to a town as the governor. There are a bunch of perks related to the character governing a town such as the ability to boost construction projects or give troops a boosted experience gain while the character is head of the town.
The absolute best companions in my opinion are 'kidnapped daughters' if you don't mind failing a quest. Look for the 'Landowner wants his Daughter Back' quest, when you accept this one the game spawns a random female wanderer of the appropriate culture for the area.
In the worst case, just a hard limit on number of companions turned in to vassals. At least over a period of time. The only way to prevent them from dying is to hide them out of combat. Or assign them to a special group 5-8 retreat them immediately once battle starts. I've even had easy fights against bandits, where only 1 guy on my side died from a random javelin and it happens to be a companion, GG. #5.
So crossbows do have that going for them, especially if you position your soldiers behind a chest high wall. They are easier to equip, and they do more damage for untrained companions. Bows are a long term investment, in terms of player time, because you need combat time for your companions to get gud.
First thing you NEED to know: companions are randomized every game. It is entirely possible that you simply do not have any of these guys in your save file. Secondly, this is not the optimum way to find people. Instead, open your encyclopedia and go to the heroes tab. Filter by wanderer occupation. Enjoy.
